Total cash compensation: what the figure includes

Total cash compensation is base salary plus variable cash such as bonus and commission, excluding equity and benefits, and it is the figure the Tenure Pay Index publishes. It measures everything paid in cash across a normal year, which makes it the most honest single number for comparing pay across employers.

What sits inside and outside

Inside: basic salary, fixed monthly allowances such as housing and transport, and on-target variable cash, meaning bonus and commission at expected performance. Outside: equity and long-term incentives, end-of-service gratuity accruals, medical insurance, and other benefits in kind. Those excluded items have real value, but they are not cash in the year and mixing them into a cash figure blurs comparisons.

Why the measure matters in the Gulf

GCC packages carry an unusually large layer between basic salary and the full package. Allowances routinely make up a third of guaranteed pay, and bonus adds more in banking, sales, and senior roles. Basic-only comparisons therefore understate the market badly, and package-level comparisons including benefits overstate it inconsistently. Total cash is the stable middle: complete on cash, silent on everything that is not.

What this means for a comp lead

Fix the measure before comparing anything. An offer built on total cash against a benchmark built on basic is a mispriced offer, in one direction or the other. When a figure arrives without a definition, ask which layers it includes before using it.
